Not getting a good response from your job applications – PM CV Tips

Taking that step back into the UK job market can feel like a lonely place at times, applying for roles and waiting for calls. But how do you know if you are being seriously considered for the roles you really want. We’ve all applied for jobs we’re not entirely bought into; often this is done whilst we are applying for roles we really want. Therefore if we look at the volume of applications being made versus the call backs and subsequent interviews being secured we will have a good indication of whether your CV is working for you or not. Proof is in the pudding so to speak, so you should be seeing a healthy response from your efforts – if you aren’t then it is probably time to revisit your CV. Of course it could also be that you are not applying for the right roles, you must be realistic in your aspirations, matching roles to your skill set and ensuring your CV reflects your seniority.

Scores on the door

All common issues and all easily tested through seeking feedback from your applications, recruiters can be difficult to get a hold of admittedly but you should be making the effort to speak with them about your applications; asking for feedback is a good idea. Be careful of those recruiters trying to engage you into training or paying for thorough feedback and also those who will say anything to get you off the phone. A good reputable agency will take time to speak to you about your CV with some constructive feedback. If you haven’t been considered for a role, ask why? What is missing from your CV which would have you be considered for the role. Remember recruiters see hundreds of CVs per day and some feedback isn’t asking too much. It is in a recruiter’s interest to help you, the better your CV is, the easier you are to place. Do not assume that agencies rewrite or tweak your CV for applications – this is deemed as too time consuming and writing CVs is a honed skill set which doesn’t naturally correlate for all in the recruitment profession. Make sure you gain some feedback from your peers, do you know anyone in HR who might be willing to look at it for you? All feedback is good feedback, even if it doesn’t feel like it at the time – learning how others translate your CV is very important, once you have the feedback, be constructive and make changes – it could be the difference between getting interviews or endlessly applying for jobs with no response.

Does your PM CV meet your salary requirements? PM CV Tips

All too often I am approached by PPM professionals asking me why they are not getting into shortlists for roles commensurate to their salary/day rates and experience. One look through the CV will tell me all I need to know about why the applications are not being taken seriously, if the CV is well balanced with project detail and core competencies then it is usually that the CV doesn’t speak the right level of seniority and responsibility.  Overlooked have been key areas such as team management (and direct line management which is less common with PPM professionals these days thanks to matrix environments), levels of management dealt with and of course complexity of projects (with the issues that these attract). Do not assume a job title will cover core areas of responsibility as titles can be very deceptive from organisation to organisation. If you are working at programme level then one would expect to see some reference to the elements of programme management required in order to carry out your role, project support professionals need to address the core areas they are covering such as interfacing the PM teams with senior management as standard and look into areas such as building project capability. Are you hands on or do you orchestrate teams? Or a bit of both, talk to us about how you deliver and deal with underperforming staff. Training and mentoring individuals and teams tends to be par for the course with most PPM professionals however not all and there are many ways to administer and gain buy-in; from your teams and also from your senior stakeholders.

Money

There may be elements of change management you apply to your delivery and particular emphasis on risk – talk about these, all core areas sought after by employers. Don’t get caught into repetition on the CV – you may deliver similarly from role to role but there are always subtle differences, make sure you draw these out to add more value to the CV rather than stating “same responsibilities as XYZ role”. Cover as many elements of the project lifecycle as possible running through the roles so you can really start to tick the boxes of the hiring manager’s wish list. As a contractor you may have some fantastic war stories you can share – talking through how you hit the ground running and trouble shoot, and don’t forget that all important handover to BAU. Employers would much rather have a contractor come in and solve their issues and leave the team capable of continuing the good work once you leave. Always adding value, thinking about the end goal and how you can be attractive to your next employer is very important – don’t sell yourself short.

Never Let Me Go – is your employers’ inability to let you leave healthy?

Always an interesting topic of conversation, when people tell me their employers will do almost anything to keep them. A compliment yes, obviously you are doing something right but how healthy is it to keep going at the same place beyond a few years? The problem with most organisations is that the projects can tend to become a little BAU (business as usual) and as much as a success you are at delivering, is this actually assisting you in moving forward in your career – probably not! Yes you may well be nicely compensated on your annual salary review and bonuses are always great but is the work actually stretching you?

As a progressive PPM professional you should always be looking for the next challenge and for pieces of work which will expand your skill set and portfolio of success, additional training when offered should always be embraced and taking on new teams, especially those which need strong leadership. Contractors are a great example of those who relish taking on difficult or failing pieces of work; the challenges make for an interesting work life and also enhance their capabilities moving forward. Contracting isn’t for the feint hearted though and those who prefer the security of a salary rather than day rates should really look at new internal challenges but also at moving on after a while to new businesses which offer something fresh and exciting to add to your experience portfolio. It can be daunting when you have worked within the same environment for a number of years to move on into the unknown. This is a common concern but as the PPM job market has been up and down, the roles are always there and sometimes it is about taking a leap of faith – in reality, just how stable is your current business? I was talking with a Project Director last week who works for a large blue chip, she told me that the headcount across the business was being rapidly reduced and that she has advised her project teams to update their CVs despite no actual decision to make cuts within the team as of yet. She told me she was met with resistance as there was a distinct “head burying” culture which she is trying to break through.

Change

It is also common for counter offers to be made by employers to keep talent on board when external job offers are made – however is this not too little, too late? If you were truly valued then why does it take a threat of leaving to receive a salary you feel is more commensurate to your skill set. Take positive steps forward to ensure you keep on enjoying your work, be happy and learn to let go. Resistant to change? Come on, we’re all project people and projects are change.

Are Project Managers Change Managers?

Interesting talking to a number of contractors recently – some preferring to be referred to as Change Managers as opposed to Project Managers and vice versa – when I pushed back and asked why the need to define, I had a mixed response:

“As a Project Manager I deliver change”

“I am a Change Manager but I deliver as a project”

I wonder if being branded one or the other has a psychological effect of the individual. Back in the day when budgets were less frugal and organisations saw the value of a fully enhanced team, it was not uncommon to see a Project Manager Working alongside a Change Manager – this is still apparent in larger organisations but less so across the board. And I wonder if Change Managers partially feel compelled to sell their service as all encompassing (they can deliver a project as well as the change element) to be included in the running for more PM positions and likewise a Project Manager feels the need to sell their additional skill-set as change management aware in order to deliver as smoothly as possible. I delivered new products into manufacturing across EU/SA/USA and often found that without the sympathetic element of change management I would indeed find workstream leads to be challenging at the best of times. By simply spending time to explain the benefits of prioritising my projects and listening to any concerns, hopefully dispelling any anxiety rather than the company prescribed “Head Office said do it, so DO IT” approach which tended to get peoples backs up – unsurprisingly! It is this experience that lead me on to embrace change management within my practice – as such I feel I have taken on both the roles of PM and CM. Could I split the two now, good question, I am not sure they should be. Do I believe a dedicated Change Manager should be part of the project team? Depends on the size and complexity of the project really, if you have the budget and a great deal of “users” affected by the implementation then it is a good idea.Changing times

Some things to consider when delivering change:

  • Be open – sometimes it isn’t always possible to be completely open from the outset as the changes may be sensitive and not in the public domain. But it is important to make sure you are as open as you can be from the start. Explain that changes are afoot, what this means to the individual, and generally prepare people.
  • Listen – hard when all you may be hearing is peoples woes about additional work, fear of job losses, attitudes such as “we’ve done it this way for xx years, if it’s not broken then don’t fix it”, but everyone deserves to air their views and will it make for a happier recipient environment if they all feel they have had some input.
  • Put yourself in their shoes – take a look at the changes from the user’s perspective – try to explain the benefits in a manner which is understandable and actually means something to the individual.
  • Structure – put together a strong communication plan, as you would for key stakeholders, think about the users and those directly affected by the change. Regular meetings and updates – even regular posting on the intranet so everyone feels like they are being kept up to speed.
  • Bribes – don’t be afraid to bring cakes to the meetings, many a successful meeting has been satisfactorily managed through a little nurture!

I mentioned “individual” above, this is where a lot fall short when delivering change, try not to think of a group make people feel like they have been heard individually. It makes a huge difference when you can have your say and your questions answered; open door policy for all – you won’t be as inundated as you think and some may have very valid points for consideration.
